ABSTRACT
Internal tasks of modern enterprises are now getting more and more complicated and synthesize so
that only by perfect team work can improve organizational effiency. Thus, new organizational
srtructures as flat organization structure, networked organization and learning organization
patterns have become more and more popular.
This article argues that, to meet the innovation requirement, there exit several important factors of
team members that affect the efficiency of R&D team in high-tech companies . Firstly, build
the Character Models of R&D in order to get the influence mechanism of personal characters on
team effiency. Then, introduce Shared Mental Models and get intermediary variables to show how
important the role personality traits play in team performance. In general, this study chooses five
Character Models as character variables, Shared Mental Models as intermediary variables, and
Team Efficiency as Invariables, to discuss the influence mechanism of these three factors.
According to the model requirement, this study designed the questionnaire based on matured
former researches and gathered team effiency statics from 29 R&D teams, and did data mining via
SPSS to indentify the theretical hypothesis. The final statistical result and analitical result do have
theretical and practical values on improving the effiency of team works.
The result shows that, the stability, extraversion, openness, agreeableness from team Shared
Mental Models play a significant role in making positive efforts; fShared Mental Models have
intermediary effect on personality traits and team performance to some extense.
The result also discovers that, Shared Mental Models do not have any intermediary effect on team
rigor relationship. So, this article educts that prganizers and manages of a team should pay
attention to sharing knowle dge and values, which would help team performance finally.
As a conclusion, this article gives several advices on improving effiency of R&D team work
as follows:
1. Strengthen the team shared knowledge and values. Organization or team
managers should attach importance to knowledge and attitude of share, because of
the Shared knowledge and attitude to strengthen between team members Shared
mental model, and the interactions between team members, members also deepen
the understanding of each other, thus forming a more consistent values
2. Improve the system of team construction, encourage teamwork to be shared.
The standardized system of support or the cultivation of team culture is necessary;
Again, perfect the mechanism of communication between team members, to
improve the quality of communication frequency and communication between the
team members have important meaning;
3. Establish incentive mechanism, strengthen the communication between team
members. In the process of team work, shall establish a good incentive measures to
encourage the sharing of knowledge. Strengthen the communication between team
members, help to improve team's organizational commitment and team satisfaction,
to achieve team goals.
